Durch die Variabilisierung des Gehalts werden feste Lohnkosten flexibilisiert und durch die Koppelung an den Unternehmenserfolg tragen die Mitarbeiter ein Stück wirtschaftliches Risiko mit. Zielsetzung der Arbeit ist, ein modernes monetäres Anreizsystem für das Back Office zu erarbeiteten. Dies wird unterstützt durch eine Interviewstudie und Mitarbeiterbefragung. Die theoretischen Grundlagen sowie die beschriebenen Modellfunktionen dienen einer Mittelstandsbank als Konzept bei der Einführung variabler Vergütung im Back Office. Nach einer Abgrenzung der verwendeten Begriffe und einer Beschreibung der momentanen tarifrechtlichen Situation der Banken werden zunächst Anreizsysteme und deren Ziele und Wirkungen sowie die an sie gestellten Anforderungen beschrieben. Die Unterschiede zwischen Motivation und Anreiz zur Leistung werden definiert, die Einbindung des Systems in die Gesamtbank erläutert und auf verschiedene notwendige Instrumente der Führung, der Organisationsstruktur und der Unternehmenskultur in der Bank eingegangen. Auf die Beschreibung eines Einführungsprozesses folgt die Erarbeitung eines konkreten Vergütungsmodells für das Back Office einer Mittelstandsbank. Die Zielgestaltung wird so gewählt, dass sie für die betroffenen Mitarbeiter transparent und nachvollziehbar ist.
