Erber 2009), wie diverse Studien belegen. Was hindert (berufstätige) Frauen am Aufstieg? Aufstiegschancen werden in einen Zusammenhang mit Merkmalen der formalen Strukturen, der demografischen Zusammensetzung, der Politiken und des institutionellen Umfelds von Organisationen gebracht. Bekannt ist auch, dass mikrosoziale und strukturelle Faktoren in einem komplexen Zusammenspiel eine geschlechtsspezifische Platzierung von Männern und Frauen in Führungspositionen bewirken. Welche Faktoren werden aber im Kontext von Organisationen erzeugt, vermittelt und fixiert? Welche Relevanz hat überhaupt die Kategorie des Geschlechts und daran anknüpfend: Ist das Geschlecht der Grund für die mangelnde Integration der Frauen in Führungspositionen? In dieser Arbeit sollen die unterschiedlichen Ansätze diskutiert werden, warum Frauen sich seltener als ihre männlichen Berufskollegen in hochqualifizierten Positionen platzieren können. Im Mittelpunkt wird das Verhältnis von Organisation, Arbeit und Subjekt stehen, die Arbeitsorganisation. Die Ursachen geschlechtsspezifischer Segregation können nicht nur auf der Ebene der Individuen bzw. der Ebene von gesellschaftlichen Strukturen ausgemacht werden, sondern finden auch auf der Ebene der Arbeitsorganisation statt. Dieser Aspekt wurde lange Zeit vernachlässigt (vgl. Wimbauer 1999: 34). Die Arbeitssoziologie thematisierte berufliche Segregationen des Geschlechts hinsichtlich der Arbeitsmarkttheorien, betrachtete jedoch nicht die innerbetrieblichen Organisationsprozesse.
