Notwendige Veranderungen in Unternehmen scheitern haufig daran, dass Mitarbeiter und Fuhrungskrafte geforderte Einstellungs- und Verhaltensanderungen, wie z.B. Teamorientierung, Kundenorientierung oder Unternehmertum, nicht vollziehen. Deshalb ist es wichtig, uber eine Verbesserung der gegenwartigen Change Management-Praxis nachzudenken. Im Theorieteil der vorliegenden Arbeit werden konkrete Instrumente des Change Management (z.B. Informationsveranstaltungen, Workshops, Trainings) betrachtet. Sozialpsychologische Theorien zur Anderung von Einstellungen liefern die Kriterien, um Gestaltungsempfehlungen fur diese Instrumente abzuleiten. So werden z.B. aus Theorien zur persuasiven Kommunikation wertvolle Anregungen fur die Gestaltung von Informationsmaterialien gewonnen, Theorien der sozialen Beeinflussung geben Aufschluss uber die Moglichkeiten der Partizipation. Der Empirieteil beschaftigt sich mit einer Validierung der theoretisch abgeleiteten Gestaltungsempfehlungen. Es wurde eine Expertenstudie durchgefuhrt, in der 30 Change Agents aus ihrer Erfahrung mit Veranderungsprozessen Erfolgskriterien fur den Einsatz von Change Management-Instrumenten nannten. Darauf aufbauend wird in drei Fallstudien mit einer Stichprobe von uber 500 Betroffenen von Veranderungsprozessen die Wichtigkeit bestimmter Gestaltungsmerkmale anhand von Beurteilungen durch Fuhrungskrafte und Mitarbeiter ermittelt.
