Macht und Einfluss der Experten wachsen in alternden und schrumpfenden Organisationen. Macht kann von den Experten destruktiv missbraucht oder konstruktiv gebraucht werden. Das vorliegende Forschungsprojekt hat uberpruft, welche Auswirkungen wachsende Macht in alternden und schrumpfenden Organisationen auf Einstellungen und Verhaltensweisen der Experten hat. Es wurde auch untersucht, welche Instrumente und Massnahmen effektiv dazu beitragen, die Expertenmacht konstruktiv zu gestalten. Die Ergebnisse der Studie zeigen, dass die Experten eine exklusive Stellung in Unternehmen einnehmen und dieser exklusive Status ihnen auch zugebilligt wird. Nach Ansicht der Befragten ist die Expertenmacht bereits hoch und sie wird noch weiter wachsen. Die Befunde der Studie offenbaren auch, dass die Macht der Experten sich dann, und nur dann, positiv auf das organisationale Leistungsverhalten auswirkt, wenn der Erhalt der Expertenmacht durch Personalentwicklung gefordert wird. Hierbei vermag Personalentwicklung einerseits den nicht bedeutsamen Zusammenhang zwischen der Expertenmacht und dem Organizational Citizenship Behavior (OCB) in einen signifikant positiven Zusammenhang zu verandern. Andererseits tragt die Personalentwicklung wesentlich dazu bei, den zunachst negativen Zusammenhang (!) zwischen der Expertenmacht und dem geforderten Arbeitsverhalten in eine positive Beziehung umzuwandeln. Die Ergebnisse verdeutlichen weiter, dass die Experten eine hohe Wechselbereitschaft aufweisen. Experten sind nicht auf Gedeih und Verderb an ein Unternehmen gebunden. Im Gegenteil, Unternehmen mussen um Talente kampfen. Die Forschungsergebnisse dieser Studie signalisieren dringenden Handlungsbedarf im Management der Expertenmacht. Um die wachsenden Anforderungen bei gleichzeitig alternden und schrumpfenden Belegschaften zu bewaltigen, mussen Unternehmen in die Motivation und Qualifikation der Experten investieren. Experten verfugen als Humanvermogenskapitalisten (HUKA) uber knappe, wertvolle Kompetenzen und sichern mit ihren Leistungen das Unternehmen gegen den Wettbewerb ab. Daher erheben sie den Anspruch auf eine systematische und leistungsfahige Personalentwicklung zur Bewahrung ihrer exklusiven Expertise und der damit verbundenen Macht.
