Den Konzepten Organisationskultur und -leitbild wird in der Fachliteratur identifikationssteigernde Wirkung attestiert, wenn sie mit ihren jeweiligen Inhalten übereinstimmen. Ebenso wird dem Konstrukt der Identifikation eine Beeinflussung von Kultur und Leitbild bescheinigt. Wie genau diese Konstrukte zusammenhängen und welche Bereiche in Bezug auf Identifikation kongruent sein sollten, dazu gibt es kaum empirische Daten. Die vorliegende, qualitative Arbeit untersucht in zwei Klein- und mittelständischen Organisationen, wie die Kongruenz von Organisationskultur und Leitbild die Identifikation der Mitarbeiterinnen und Mitarbeiter mit der Organisation beeinflusst. Die Arbeit versteht sich für Beratende und Führungskräfte als Einblick in die Thematik und zeigt für weiterführende quantitative Analysen Richtungen auf, da anhand des Kulturmodells von Edgar H. Schein deutlich wird, dass eine Kongruenz zwischen der Ebene der Grundannahmen und dem dieser Ebene zugeordneten impliziten Leitbild die Basis für die organisationale kollektive Identifikation darstellt. Oder dass sich die Entstehungsmechanismen der kollektiven Identifikation auf der Ebene der Grundannahmen befinden und dem impliziten Leitbild der Zukunftsbezug fehlt.
